BURNOUT AS A MEDIATOR OF TRAIN DRIVERS’ PERFORMANCE IN WORK SHIFTS STUDY AT PT KERETA API INDONESIA (PERSERO)

Abstrak
Keselamatan dan kinerja masinis merupakan faktor krusial dalam operasional transportasi perkeretaapian. Sistem kerja shift yang melibatkan kerja malam, rotasi tidak teratur, serta durasi kerja panjang berpotensi menimbulkan kelelahan kerja (burnout) yang berdampak pada penurunan kinerja. Penelitian ini bertujuan menganalisis pengaruh work shift terhadap kinerja masinis dengan burnout sebagai variabel mediator pada PT Kereta Api Indonesia (Persero). Penelitian menggunakan pendekatan kuantitatif dengan metode survei terhadap 2.184 masinis. Analisis data dilakukan menggunakan Partial Least Squares–Structural Equation Modeling (PLS-SEM). Hasil penelitian menunjukkan bahwa work shift berpengaruh positif signifikan terhadap burnout (β = 0,608), work shift berpengaruh negatif signifikan terhadap kinerja masinis (β = –0,339), dan burnout berpengaruh negatif sangat kuat terhadap kinerja masinis (β = –0,839). Burnout terbukti memediasi secara signifikan hubungan antara work shift dan kinerja masinis dengan besaran pengaruh mediasi sebesar 51%. Temuan ini menegaskan bahwa penurunan kinerja masinis lebih dominan terjadi melalui mekanisme kelelahan kerja dibandingkan pengaruh langsung kerja shift. Secara komparatif, praktik pengelolaan kelelahan masinis di Jepang menunjukkan pendekatan sistemik dan preventif melalui Fatigue Risk Management System (FRMS), yang belum sepenuhnya diterapkan di Indonesia. Penelitian ini berkontribusi pada penguatan peran burnout sebagai variabel mediasi dalam kerangka Job Demands–Resources serta memberikan implikasi praktis bagi PT KAI dalam reformasi kebijakan kerja shift berbasis keselamatan.
